In this Q&A, Harrison Barnes advises senior attorneys—particularly those with 25+ years of experience—to limit their résumés to the most recent 10 to 15 years in order to avoid age bias and maintain a competitive edge. He explains that law firms typically prefer candidates with 3–6 years of experience because they’re seen as hungry, flexible, and cost-effective. In contrast, more senior attorneys may be viewed as expensive, entitled, or difficult to manage. By focusing on recent, stable, and relevant roles—and condensing or summarizing older positions—senior attorneys can better align with what firms are actually looking for and improve their chances of getting hired.
How Do You Become the Kind of Attorney That Law Firms and Partners Want to Hire?
QUESTION
For attorneys with decades of experience, should they shorten their résumés to only the most recent 15 years to avoid age bias?
ANSWER
Yes, that’s typically the best approach. And I know who you are, so that I can address your situation more directly. I should have mentioned this earlier regarding your résumé. Still, for most senior attorneys, it makes sense to include only the last 10 to 15 years of experience, especially when older roles don't significantly add value or raise potential red flags, such as job hopping.

For example, if you’ve spent several years at a well-regarded litigation firm in Los Angeles—as you have—that’s the kind of experience that should be highlighted at the top of your résumé. That kind of long-term, stable employment with a respected firm stands out and helps you get noticed. It gives you credibility. But if, after that, there have been shorter stints or less continuity, you can be more selective in how much you include. That doesn’t mean omitting everything, but condensing older experience into a general summary helps keep the focus on your strengths.

Let me tell you a story. I know a corporate attorney in Los Angeles who’s had around 100 jobs over a 25–30-year career, primarily due to substance abuse. He would land at a new firm, talk a big game, act like he had portable business, and then quietly disappear after a few months once people figured out the truth. But you know what? His résumé is actually quite clever. He doesn’t list all 100 firms. Instead, he just says: “Worked as an associate and partner at several top firms, including [Firm A], [Firm B], and [Firm C].” He’s technically not lying—he just knows that listing every short stint would be career suicide.

Now, back to you. If you’re a 25+ year attorney applying to law firms, there are real challenges. Firms with high-end work at high billing rates typically want associates or counsel-level attorneys who are either on track to be a partner or who don’t present risk. Most senior attorneys applying without a book of business make firms nervous because:
  • They’re expensive. Your billing rate is often close to what a partner charges, yet the partner earns significantly less by handing you work than by doing it themselves.
  • They may be jaded. Many senior attorneys are frustrated they're not partners, and partners don’t want someone who resents being supervised, especially by someone younger.
  • They may not want to do lower-level work. Discovery, drafting, and research are often assigned to more junior attorneys. Some senior lawyers prefer only "important" work, such as trials, strategy, or client meetings.
  • They may expect more. More responsibility, better assignments, higher pay—without necessarily adding business or working more hours.
This is why most firms view the “sweet spot” for laterals as around 3–6 years of experience. At that point, attorneys are hungry. They’re working hard, trying to prove themselves, often aiming for partnership, and their billing rates are lower, so they’re easier to staff on matters and justify to clients. Firms know they’ll work long hours, listen, and still be moldable.

Here’s another real example: a litigation partner I knew at Dewey Ballantine had a $30–$50 million book of business. He came over from Paul Hastings and made his team partners at Dewey, even including people with only 7–8 years of experience. But there was one senior associate—14 years in—who didn’t make partner. After that decision, the partner handed him a low-level assignment that could’ve been given to a first-year. The associate became upset, pushed back, and stated that he needed time off. Within 30 minutes, HR showed up with a severance check and a release agreement. That attorney was out the door.
What’s the lesson? Attitude matters. Flexibility matters. And yes, résumé presentation matters.

By condensing your résumé to highlight your most successful years and avoiding excessive detail about short-term or early-career roles, you control the narrative and minimize assumptions related to age or bias.

You have great experience at a top LA litigation firm, and there are firms—even in Sacramento or smaller markets—that will value that. The key is showing that you’re still eager, flexible, and aligned with what law firms want today: stability, client responsiveness, low maintenance, and a willingness to work hard without entitlement.

So yes—streamline your résumé to the most recent 10 to 15 years, summarize earlier experience, and present yourself as someone who can still give value. That’s how you win in a competitive market.

About Harrison Barnes

The Architect of the Hidden Legal Job Market

For most lawyers, an attorney job search begins with public job postings, law firm websites, and job boards. Harrison Barnes knows that the best opportunities are often found elsewhere—in the hidden legal job market, where confidential firm needs, quiet practice expansions, and customized roles are never publicly advertised.

As the Founder and CEO of BCG Attorney Search, Harrison has spent more than 25 years helping attorneys access opportunities before they reach the public market. He understands that law firms often hire strategically and confidentially, especially when seeking highly marketable lateral talent, replacing underperformers, or expanding key practice areas.

Harrison’s insight into law firm recruiting comes from firsthand legal experience. He is a graduate of the University of Virginia School of Law, a former federal law clerk, and a former associate at Quinn Emanuel. Early in his career, he saw that traditional legal recruiting was often reactive and overly dependent on posted openings.

To change that, Harrison built BCG Attorney Search into one of the most comprehensive legal recruiting platforms in the country. Over the past two and a half decades, he has invested heavily in proprietary law firm intelligence, attorney market data, and a nationwide recruiting team. This infrastructure helps identify legal career opportunities before they become visible to most candidates.

Harrison and his team do more than match resumes to job descriptions. They help attorneys understand their legal career options, improve their marketability, and position themselves as solutions to a law firm’s specific needs. Whether advising a junior associate, a senior associate, counsel, or a partner, Harrison focuses on aligning each attorney’s strengths with the right firm, platform, and long-term career path.

Through this approach, Harrison has helped place attorneys in thousands of law firms nationwide, from Am Law 100 firms to specialized boutiques and growing regional practices. His work has helped attorneys make career moves that many believed were impossible.

Today, Harrison Barnes is recognized as one of the legal industry’s leading recruiters and career strategists. His legal career advice, articles, webinars, podcasts, and resources such as The Legal Career Insider Substack are followed by attorneys across the country.
